In a conceptual paper published in Human Resource Development Review, researcher Nolan Lovett warns that this trend could lead to a "tragedy of the cognitive commons," where short-term productivity gains come at the cost of long-term systemic knowledge.

Lovett introduces the "Cognitive Commons" framework to explain this shift, distinguishing between "Internalized Mastery"—the deep domain knowledge gained through sustained practice—and "Distributed Mastery," which is the ability to orchestrate human-AI systems. The paper argues that while professionals are becoming better at the latter, the former is being depleted. Central to this risk is the "Validation Tether," a paradox where the ability to effectively oversee and correct AI outputs depends entirely on the deep expertise that AI adoption itself may undermine.

The Erosion of the Expertise Ladder

Traditionally, professional expertise has been built on an apprenticeship model. In this system, novices perform routine, entry-level tasks that serve as the building blocks for foundational intuition and deep mastery. By automating these cognitive tasks, AI is effectively removing the bottom rungs of the professional ladder. This creates a widening gap between novices, who no longer have a pathway to build intuition, and senior experts, who possess the knowledge but cannot easily transfer it through traditional practice.

Systemic Risks to Professional Oversight

The implications of this depletion extend beyond individual career growth to the stability of entire industries. If the cognitive commons is exhausted, professions may enter a fragile state where no human possesses the internalized knowledge necessary to identify AI hallucinations or systemic errors. This creates a dangerous dependency on tools that the workforce no longer truly understands how to validate, potentially leading to catastrophic failures in high-stakes environments where precision is non-negotiable.

A Shift Toward Collective Stewardship

Lovett argues that the regeneration of professional expertise should not be viewed as a simple organizational training challenge, but as a collective stewardship issue. Because the loss of expertise is a systemic risk, the responsibility for maintaining the "commons" of human knowledge must be shared across the industry. Future observers will need to watch whether professional bodies and firms implement new structures to replace the lost apprenticeship model, or if the validation tether will continue to fray as the current generation of senior experts retires.
